Finavia's Values Debate gave employees a new opportunity to participate
Finavia's management has changed the way it discusses its values. Staff have been actively involved in the discussion. At the beginning of 2018, Finavia decided to introduce a digital platform where employees can vote on values, discuss them, propose new values and share how they are implemented.
"Our aim was to renew the model of how people can contribute to the values that guide our work"
The entire Finavia staff, around 1,100 employees, were invited to participate in the Values Debate. The service presents the results in accordance with Finavia's organisational structure, so that employees can see the results of their own unit and also the results of the whole organisation.
Confidentiality and data protection are essential prerequisites for a good value debate. Employees receive personal invitations, but all voices and comments remain anonymous at all times. The Vibemetrics approach is based on building trust within organisations.
Results of the value debate
The value debate took place over three weeks in the run-up to summer. The Finavia Values Debate resulted in a huge number of opinions, votes and value propositions.
During the discussion, 50% of employees visited the service and 38% of employees participated in the values discussion. The average number of visits per week was 500, indicating the interest of the topic.
The service provided management with a wealth of information that guided the decision on new values in summer 2018, and also helped them to understand how the values were perceived to be implemented in different units.
Continuing the debate on values
A natural extension of the values debate is to thank people for participating in the values debate and to embed the new values in the daily lives of employees.
The service will change the way employees can be communicated with. It takes into account employee interests and can target the right messages to the right audience. This information is completely confidential and the sender does not know who the messages are going to. This allowed, for example, thank-you messages to be tailored differently depending on the employee's level of involvement.
After the summer, Finavia started processing the values with thank-you messages, and each value will have its own theme month. During the theme month, employees are guided through questions related to the value to assess how the value associated with the month is reflected and functions in their daily work. At the same time, the discussion on values can continue.
The values debate has a strong impact!
In the follow-up, the effectiveness of the values debate was measured. The latest Finavia effectiveness measurements (10/2018) provide an indication of the experience of employees:
70% of respondents agree or strongly agree that the values debate is a good way to involve staff.
52% of respondents agree or partly agree that the values debate gives the opportunity to influence the values of the company.
"If you recall the news a couple of years ago that 5% of employees in general know the values of the company, and compare them with Finavia's results, you can see that Finavia employees have values in their backbone. This is certainly reflected in the experience of how meaningful work is perceived."
How does the values debate work?
The employee has influence
The Vibemetrics value conversation shows results to employees in real time. People can monitor the progress of the value conversation themselves. For the employee, this means that they can
give a voice to an existing value
propose new values
comment on values
highlight a value-related comment if they feel it is important
see the results in real time.
The results can be examined in a number of ways
Each visitor can see the results in their own unit and see the difference with the results of the whole organisation.
The results can also be filtered. The service guarantees user anonymity by not displaying summaries of less than 10 people.
